Finally restructured the pay scale.

Idk how it works with the office people but down in the shop men can say whatever they want well women have to mind their ps and qs. Men can treat women like maids and secretaries but if women call the men out for being bad at their job they all run to HR.(I've talked to other women who has and who still do work there and 5+ agree with me.)They will keep the people who constantly mess up at their job and go oh well... not my problem. They will fire people who are good at their job just because they don't get along with the people who are bad at their job. They only demote big management not actually fire them while the operators are expendable. Company is so inconsistent that every employee is convinced they will shutdown. Will say one thing and do the opposite for example they said they will not start layoffs and getting rid of people.... turns out that's not true. Good operators leave because supervisors don't even know how to run the machines yet the operators opinions on the jobs have no significance.
